Burnout Impact on Employee Well-Being: The Moderating Role of Work Environment
Abstract
Background: Employee well-being is essential for sustaining employee performance and organizational effectiveness, particularly in the banking industry, where intensive workloads, demanding targets, and competitive pressures may contribute to burnout. This study examines the effect of burnout on employee well-being and investigates the moderating role of the work environment among BMRI employees.
Method: This study employed a quantitative explanatory design involving 400 BMRI employees. Data were collected through structured questionnaires and analyzed using SPSS and the PROCESS Model by Andrew F. Hayes, complemented by Simple Slope Analysis to examine the moderation effect.
Results: Burnout had no significant direct effect on employee well-being (p = 0.1027), whereas the work environment had a significant positive effect. The interaction between burnout and the work environment was significant and negative (β = −0.0852; p = 0.0397). Simple slope analysis further revealed that the negative effect of burnout on employee well-being became stronger at higher levels of the work environment.
Conclusion: A positive work environment alone does not necessarily buffer the adverse effects of burnout. Therefore, organizations should complement supportive workplace conditions with realistic workloads, effective stress management, and adequate recovery opportunities to sustainably enhance employee well-being
